Abstract

La evidencia científica pone de manifiesto la importancia del liderazgo dentro de las organizaciones. Sin embargo, en el ámbito de la psicología de la salud ocupacional, se entiende que existen nuevos retos de investigación para clarificar más aspectos relacionados al bienestar psicosocial de trabajadores/as y equipos de trabajo. Partiendo de estas premisas, el objetivo de esta tesis doctoral es ampliar la investigación respecto al concepto de liderazgo transformacional en su relación con el bienestar psicosocial de trabajadores/as y equipos de trabajo y resultados organizacionales, a través de la evidencia teórica y empírica desarrollada hasta ahora dentro del contexto laboral y organizacional. Este objetivo se desglosa a partir de diferentes preguntas de investigación, teniendo en cuenta las necesidades sociales y laborales que se presentan actualmente en entornos organizacionales. A saber: PREGUNTA 1: ¿Por qué el líder transformacional puede ser un recurso social importante dentro de los equipos de trabajo? PREGUNTA 2: ¿Cómo puede el líder transformacional influir en el bienestar psicosocial de los equipos de trabajo? PREGUNTA 3: ¿Qué relación tiene el líder transformacional en la mejora del desempeño? Con la intención de responder a estas preguntas de investigación, dentro de la elaboración de esta tesis, se desarrolla: un capítulo teórico (Capítulo II) y tres estudios empíricos (Capítulos III-V). Mientras que en el capítulo dos se ha llevado a cabo una revisión de la literatura relevante sobre el estilo de liderazgo transformacional, evidenciando los vacíos bibliográficos, en los tres capítulos empíricos, el foco de análisis estuvo centrado, en clarificar estos vacíos bibliográficos, para responder a las preguntas de investigación de las cuales parte la elaboración de esta tesis doctoral. Específicamente, el capítulo cuatro se centra en el liderazgo transformacional a nivel de equipos de trabajo, mientras que, en los capítulos tres y cinco, desarrolla la idea de liderazgo transformacional basándose en estudios multinivel (es decir, se consideran variables a nivel individual y a nivel de grupos). Cabe resaltar, que los tres estudios empíricos fueron analizados en diversos contextos organizacionales (i.e., Administración Pública, empresas privadas del sector industrial, sanitario, hosteleria) pertenecientes a Pequeñas y Medianas Empresas españolas. Además se utilizaron diferentes métodos estadísticos (Modelos de Ecuaciones Estructurales, Medidas Agregadas, Análisis multinivel) A partir de los resultados obtenidos en los diferentes estudios de esta tesis doctoral, se derivan implicaciones prácticas y teóricas que amplían el concepto de liderazgo transformacional, no solo en su relación con los seguidores, además con los equipos de trabajo, lo cual permite conocer los proceso afectivos subyacentes que trazan nuevas ideas que comprueban la relación entre bienestar psicosocial y resultados organizacionales saludables.


Scientific evidence highlights the importance of leadership within organizations. However, in the field of occupational health psychology it is highly recognized that there are new research challenges that must be faced to clarify some aspects related to the psychosocial well-being of workers and work teams. Based on these premises, the aim of this doctoral thesis is to expand the research on the concept of transformational leadership and its relationship with the psychosocial well-being of workers and work teams, as well as with organizational results, through the theoretical and empirical evidence developed hitherto within the context of work and organization. This aim is itemized from different research questions, taking into account the social and labour needs that are currently present in organizational environments. Namely: QUESTION 1: Why can the transformational leader be an important social resource within the work teams? QUESTION 2: How can the transformational leader influence the psychosocial well-being of the work teams? QUESTION 3: What is the transformational leader's relationship to performance improvement? In order to answer these research questions, this thesis develop a theoretical chapter (Chapter II) and three empirical studies (Chapters III-V). Whereas, chapter two consist in a review of relevant literature about the style of transformational leadership, evincing thus the bibliographical gapson the field, the four empirical chapters are focused on clarifying these gaps, in order to answer the research questions which are the basis of this doctoral thesis. Particulary, chapter four focus on transformational leadership within work teams, while in chapters two and five the idea of transformational leadership is developed through multilevel studies (i.e., individual and work team variables are considered). It should be noted that the four empirical studies were analyzed in various organizational contexts (i.e., Public Administration, Small and Medium-Sized Enterprises, educational and health care institutions). In addition, different methods of statistical analysis (ie, Aggregation Index, Structural Equation Models, Multilevel Equations Analysis) were used to test the different hypotheses of this doctoral thesis. The results obtained in the different studies of this doctoral thesis arise practical and theoretical implications that extend the concept of transformational leadership. These conclusions are relvant not only in its relation with the followers, but also to the work teams and they facilitate the understanding of the underlying affective processes that trace new ideas to prove the relationship between psychosocial well-being and healthy organizational outcomes.
